Entrevue.<\/span><\/p>\n<p>Selon une<span style=\"color: #3366ff;\"> <a style=\"color: #3366ff;\" href=\"https:\/\/news.adobe.com\/press-release\/corporate\/performance-review-peril-adobe-study-shows-office-workers-waste-time-and\" target=\"_blank\" rel=\"noopener\">\u00e9tude am\u00e9ricaine<\/a><\/span>, les gestionnaires passeraient en moyenne 17 heures par employ\u00e9s \u00e0 pr\u00e9parer des \u00e9valuations de performance annuelles, alors que 64 % des employ\u00e9s et 62 % des gestionnaires trouvent ce mode de gestion de la performance d\u00e9suet.<\/p>\n<p>On ne se surprend donc pas d\u2019apprendre, dans ce contexte, que de plus en plus de grandes entreprises am\u00e9ricaines d\u00e9laissent les \u00e9valuations annuelles au profit d\u2019une r\u00e9troaction en continu\u00a0: Kelly Services, PwC, <span style=\"color: #3366ff;\"><a style=\"color: #3366ff;\" href=\"https:\/\/www.forbes.com\/sites\/davidburkus\/2016\/06\/01\/how-adobe-scrapped-its-performance-review-system-and-why-it-worked\/#4832601a55e8\" target=\"_blank\" rel=\"noopener\">Adobe<\/a><\/span>, <span style=\"color: #3366ff;\"><a style=\"color: #3366ff;\" href=\"https:\/\/hbr.org\/2015\/04\/reinventing-performance-management?utm_campaign=Socialflow&amp;utm_source=Socialflow&amp;utm_medium=Tweet\" target=\"_blank\" rel=\"noopener\">Deloitte<\/a> <\/span>et <span style=\"color: #3366ff;\"><a style=\"color: #3366ff;\" href=\"https:\/\/hbr.org\/2016\/10\/the-performance-management-revolution\" target=\"_blank\" rel=\"noopener\">KPMG<\/a><\/span> constituent les pionniers de cette tendance.<\/p>\n<blockquote><p><span style=\"font-size: 16px;\">La tendance mondiale, explique Mario C\u00f4t\u00e9, c\u2019est d\u2019arr\u00eater de remplir des formulaires \u00e0 n\u2019en plus finir et des grilles qui ne r\u00e9pondent pas \u00e0 nos besoins, puis d\u2019avoir une discussion plus fr\u00e9quente sur la performance en temps r\u00e9el dans l\u2019organisation.\u00a0\u00bb<\/span><\/p><\/blockquote>\n<blockquote><p><span style=\"font-size: 16px;\">On passe d\u2019un formulaire qui fait 10-12-14 pages, \u00e0 une feuille recto verso \u00e0 compl\u00e9ter apr\u00e8s la rencontre avec un collaborateur, qui porte sur les points essentiels.\u00a0Le but, c\u2019est d\u2019avoir une discussion pertinente, au moment o\u00f9 il survient un \u00e9cart de performance ou si on veut attirer l\u2019attention d\u2019un membre de son \u00e9quipe sur l\u2019objectif \u00e0 atteindre. \u00bb<\/span><\/p><\/blockquote>\n<h2><span style=\"font-size: 24px; color: #000080;\"><strong>Des r\u00e9sistances au changement<\/strong><\/span><\/h2>\n<p>Voil\u00e0 une approche simple, qui tombe sous le sens. Mais le consultant RH constate que malgr\u00e9 tout le changement ne se fait pas sans heurt.<\/p>\n<blockquote><p><span style=\"font-size: 16px;\">M\u00eame dans les organisations qui veulent revoir leur processus, il y a de la r\u00e9sistance au changement. Cette r\u00e9sistance est li\u00e9e aux habitudes et aux r\u00e9flexes des gestionnaires de vouloir tout documenter.\u00a0\u00bb<\/span><\/p><\/blockquote>\n<p>Les cotes associ\u00e9es \u00e0 la performance des employ\u00e9s semblent \u00e9galement \u00eatre un sujet sensible\u00a0:<\/p>\n<blockquote><p><span style=\"font-size: 16px;\">Les gestionnaires plus \u00ab\u00a0cart\u00e9siens\u00a0\u00bb y sont tr\u00e8s attach\u00e9s. Je ne veux pas caricaturer, mais si je dis \u00e0 un directeur des finances \u2013 qui aiment les chiffres \u2013 que je veux retirer les cotes, \u00e7a le d\u00e9stabilise.\u00a0\u00bb<\/span><\/p><\/blockquote>\n<blockquote><p><span style=\"font-size: 16px;\">Pourtant, on sait que les syst\u00e8me de cote provoque des discussions st\u00e9riles, qui peuvent aller jusqu\u2019\u00e0 d\u00e9mobiliser un employ\u00e9 qui performe.\u00a0Si, \u00e0 3 sur 5, un employ\u00e9 \u00ab\u00a0r\u00e9pond aux attentes\u00a0\u00bb, ce n\u2019est pas ce que les gens retiennent. Ils voient un pi\u00e8tre r\u00e9sultat de 60%. Tout le monde veut avoir 5 sur 5.\u00bb<\/span><\/p><\/blockquote>\n<p>Mario C\u00f4t\u00e9 constate qu\u2019il est \u00e9galement difficile d\u2019\u00e9laguer les questionnaires des questions inutiles\u00a0:<\/p>\n<blockquote><p><span style=\"font-size: 16px;\">Est-ce encore n\u00e9cessaire de mettre la correspondance de profil de comp\u00e9tences d\u2019un employ\u00e9 qui est en poste depuis 10 ans? S\u2019il est en poste depuis tout ce temps, c\u2019est qu\u2019il r\u00e9pond au profil! Je tente de convaincre les entreprises de retirer cela de leur formulaire, car \u00e7a ne sert \u00e0 rien dans la discussion que tu dois avoir avec l\u2019employ\u00e9 sur la performance de la semaine \u00e0 venir.\u00a0Mais je vois aussit\u00f4t l\u2019ins\u00e9curit\u00e9 que \u00e7a cr\u00e9e.\u00a0\u00bb<\/span><\/p><\/blockquote>\n<h2><span style=\"color: #000080; font-size: 24px;\"><strong>Un pr\u00e9curseur qu\u00e9b\u00e9cois<\/strong><\/span><\/h2>\n<p>S\u2019il y a une r\u00e9ticence \u00e0 abandonner les longs questionnaires, il ne faut pas en conclure que tous les dirigeants sont r\u00e9fractaires au changement. Mario C\u00f4t\u00e9 cite en exemple Vid\u00e9otron, une entreprise de nos \u00ab\u00a0phares\u00a0\u00bb au chapitre\u00a0de la gestion :<\/p>\n<blockquote><p><span style=\"font-size: 16px;\">Quand ils ont revu leur processus de gestion de la performance, il y a presque 3 ans, c\u2019est une des VP dans une des unit\u00e9s d\u2019affaires qui est arriv\u00e9e dans le bureau de la directrice des ressources humaines avec un article sur l\u2019approche de gestion de Netflix, en disant\u00a0: comment on peut adapter cette approche \u00e0 notre organisation. \u00c7a, c\u2019est le sc\u00e9nario de r\u00eave.
